Success Story from a General Managers / Leadership perspective (Germany)

Hi there,
I acquired an IT Services company (20 people) in Germany 1.5 years ago and am looking to implement an equity incentive for my management team (3 people) in addition to their base/bonus pay.
Right now I have the feeling that this excites them much less than it should because a return from it seems much farther away than the short/mid-term bonus. I told them the vision and also showed them the math of us growing the business and potentially getting investor backing to do a buy and build strategy in our niche, but it just doesn't seem tangible enough to them.
Does anyone have any great success stories, let it be a blog post, youtube video or twitter account, in mind that could show them that "it has been done" and that they can profit from this in terms of their equity incentice, in terms of personal development, in terms of taking on responsibility at HoldCo level, if we move forward with the buy and build strategy.
I know there are tons of PE driven buy and build stories in IT services, but this again isn't tangible enough, because these companies are too big. Also just flipped through the Acquiring Minds videos on Youtube which are great, but too long...
Maybe someone can point me to the perfect story for this cause
