Given the time-consuming nature of finding relevant operators does anyone have any tips, platforms pr processes that they use to find relevant operators for their companies?

As someone who has filled an operations manager/production manager position in refining/manufacturing for 4 years, this is a problem with the "big guys", too. Even the companies with those positions filled have usually settled (promoted from below) or picked the wrong person (usually a lateral move from a non-technical, white-collar leader). Fortunately for even the giants, the same logic holds in those companies as in these SMB acquisitions--leave your workforce alone, and they tend to (temporarily) actually continue to produce at the same quality and efficiency as before. What is needed is someone who will (1) not screw things up and (2) actually find ways to improve retention and hiring, and maybe even some actual Continuous Improvement along the way.

To echo Jeff, Joseph, and others on this thread, I think network followed by recruiter is best. Not sure if job ads will work. I have been best utilized by companies that found me via network or recruiter. Whenever it's via a job ad/internal HR, risk exists that job description is not representative, and you end up rolling the dice if the new hire can pivot and exceed expectations.

Depends if you want to hire or partner with an operator. But in any case, I'd suggest that you start with finding a great manager, and then gradually progress them to the role of Operator with Profit Sharing and Equity for example: If you are looking for a Operator to run your Human Resources org, hire, them as a HR Manager, see how they operate, run, and think. See if they have entrepreneur and achiever mind-set, and then if they do quality, and if that's someone you think you can trust on and work, then create a progress plan where they get profit-share, and then gradually the equity, so they stick around.

If you are looking for more of a seasoned operators, I'd suggest Linkedin and target folks at VP, or Managerial Level working at a similar companies but small in size.
